“Professional Exclusion: Impacts on the Individual and the Organization”

Professional exclusion is undoubtedly one of the most underestimated problems in organizational life today. It is too often reduced to visible forms of discrimination, when in fact it plays out mainly in the details: an age-related criterion that weighs against a promotion, an origin that closes certain doors, a physical appearance that influences — without anyone truly admitting it — how someone’s competence is perceived. And when several of these criteria accumulate in the same person, the phenomenon becomes particularly difficult to detect, and even harder to correct.

On an organizational level, the cost is far from negligible. A DARES study conducted in France in 2021 estimated the productivity loss linked to these situations at around 13,000 euros per affected employee — a figure that quickly becomes substantial at the scale of a department or team. But beyond the figure, it is the entire internal climate that suffers: engagement declines, turnover accelerates, and the company loses, often without realizing it, part of its capacity for innovation — precisely the capacity that comes from diversity of perspectives.

It is, however, on individuals themselves that the consequences weigh most heavily. Several studies, notably those by EU-OSHA (2020) and Gallup (2021), show that people exposed to exclusion face a risk of stress, anxiety, or depression twice as high as average. Added to this are effects on physical health, a loss of self-confidence, and sometimes absenteeism that becomes entrenched over time. One phenomenon deserves particular attention: self-exclusion, the moment when a person, out of resignation or lack of confidence, ends up setting themselves apart — a warning sign that should not be overlooked.

In response, solutions do exist, provided they are implemented seriously: HR indicators capable of detecting these situations, a genuinely inclusive action plan, and an ethics charter that does not remain a mere façade but that concretely places workers’ dignity at the center of the company’s strategy.
